Corporate Social Responsibility: Perception and Reaction from the Employee Perspective

Abstract
This thesis investigates how the two types of employee "desirable" behaviour, proenvironmental behaviour and innovative work behaviour, and the two types of employee "undesirable" behaviour, deviance and cynicism are affected by employee perceived corporate social responsibility (PCSR). Although extensive research has been carried out on macro-level CSR, studies at the micro level are lacking, specifically studies on employees’ individual perceptions of their organisation’s CSR actions and consequences. Based on a thorough systematic review of micro-level CSR literature over the past 20 years, this study develops a theoretical framework on employee PCSR and its behavioural amplifications, collects data from 613 hotel employees in Pakistan, and tests hypotheses using Structural Equation Modelling techniques. The results reveal that all dimensions of PCSR positively affect employee extra-role behaviours and negatively affect undesirable behaviours and that employee organisational commitment plays a partial mediating role in the link between employee PCSR and behaviours.
The study provides novel contributions to the theory of micro-level CSR in the hotel industry by employing an integrated multi-dimensional PCSR construct. It also expands the CSR literature by improving our understanding of the intersection between an organisation’s CSR practices and the associated perceptions and reactions of its most important internal resources – employees. It provides practical insights into environmental sustainability through proenvironmental behaviour in the hotel sector in Pakistan and suggests new ways to generate value, such as promoting innovative work behaviour and reducing employee deviance and cynicism through enhancing employee PCSR. The wider hospitality and tourism sectors in other developing countries are also expected to benefit from these research findings.
